Öğretmen algılarına göre okul müdürlerinin toksik liderlik davranışları ile öğretmenlerin motivasyon ve iş tatmin düzeyleri arasındaki ilişki

Abstract

Bu çalışmanın amacı, öğretmen algılarına göre okul müdürlerinin toksik liderlik davranışları ile öğretmenlerin motivasyon ve iş tatmin düzeyleri arasındaki ilişkinin incelenmesidir. Nicel araştırma yöntemlerinden ilişkisel tarama modelinin kullanıldığı bu araştırmanın örneklemi, 2020-2021 eğitim-öğretim yılında İstanbul ili Arnavutköy ilçesinde resmi ilkokul, ortaokul ve liselerde görev yapan toplam 2057 öğretmen arasından kolay ulaşılabilir örnekleme yöntemiyle belirlenen 440 öğretmenden oluşmaktadır. Veri toplama aracı olarak öğretmenlerin demografik verilerine ilişkin "Kişisel Bilgi Formu" ile birlikte, "Minnesota İş Tatmin Ölçeği", "Öğretmen Motivasyon Ölçeği" ve "Toksik Liderlik Ölçeği" kullanılmıştır. Araştırmanın verileri çözümlenirken SPSS programından faydalanılmıştır. Veriler, çözümlenmeden önce normallik değerleri hesaplanmıştır. Verilerin normal dağıldığının saptanması sonrasında betimsel istatistik, t-testi, anova, korelasyon, basit doğrusal regresyon, testleri yapılmıştır. Araştırma bulguları, öğretmenlerin toksik liderlik algılarının düşük seviyede olduğu, bu algıda cinsiyet ve medeni durum değişkenlerine göre anlamlı bir farklılık olmadığı; eğitim düzeyi, mesleki kıdem ve görev yapılan okul kademesi değişkenlerine göre ise anlamlı farklılık olduğu sonucunu ortaya koymuştur. Araştırmada, öğretmenlerin motivasyonlarının yüksek, iş tatminlerinin ise memnunum seviyesinde olduğu; öğretmen motivasyon ve iş tatmin düzeylerinin, değişkenlere göre farklılık gösterdiği tespit edilmiştir. Öğretmenlerin motivasyonları cinsiyet, eğitim düzeyi ve görev yapılan okul kademesi değişkenlerine göre farklılaşırken; iş tatmini durumlarının ise cinsiyet ve eğitim düzeyi değişkenlerine göre farklılaştığı sonucuna ulaşılmıştır. Araştırmada elde edilen bulgulara göre; öğretmenlerin toksik liderlik algısının öğretmenlerin motivasyonlarını %34 düzeyinde ve iş tatminlerini %21 düzeyinde anlamlı olarak yordadığı ve toksik liderlik algısının motivasyon ve iş tatminini üzerinde olumsuz etkiye sahip olduğu sonuçlarına ulaşılmıştır.

The purpose of the study is to analyze the relationship between the school managers' toxic leadership behaviours and the teachers' motivation and the level of job satisfaction. It is used the correlational survey model of quantitative research methods. The sampling of this study consists of 440 teachers who are the sampling number of the sampling universe consists of 2057 teachers who jobs in public schools, which are primary schools, secondary school and high schools, in İstanbul Arnavutköy district in the 2020 – 2021 academic year. "The self-description form" about the teachers' demographic data, "Minnesota Job Satisfaction Scale", "Teacher Motivation Scale" and "Toxic Leadership Scale" has been used as the data collection tool. While analyzing the data of this study, the SPSS program has been utilized. Before analyzing the data, the value of normality distrubiton has been calculated. After it is verified that the data has normal distrubiton, it has been applied descriptive statistic, t-test, anova test, correlation, simple linear regression. The research results evince that the perception of the teachers' about the toxic leadership is low, in this perception there is no significant difference about the variables which are gender and marital status. But, there is a significant difference about the variables which are educational attainment, professional seniority, the school echelon in which they work. In the research, the motivation level of the teachers' is at high, the job satisfaction level of the teachers' is at I am content; it is determined that the level of the motivation and job satisfaction of the teachers' can be changed by the variables. It was concluded that the teachers' motivation differentiates in terms of gender, educational attainment, the school echelon which they work; the job satisfaction situation of the teachers' differentiates in terms of gender and educational attainment. From analysis of the data obtained in this research; it was concluded that the teachers' perception about toxic leadership predicted their motivation levels significantly (at 34%), and their job satisfaction levels (at 21%) and it is concluded that perceiving toxic leadership has a negative effect on the motivation and job satisfaction of the teachers'.
